Improving human capital development management mechanisms: implementing modern hr technologies and digital tools into management practice

The article examines the transformation of human capital management (HCM) mechanisms within the global shift toward Industry 4.0 and 5.0 paradigms. In the digital era, human capital has evolved from a traditional labor asset into a strategic driver of organizational resilience, requiring high-tech ecosystems for its effective development. The study focuses on the integration of digital tools in HR processes as a response to the socio-economic challenges faced by Ukraine, including migration, demographic crises, and the necessity for rapid post-war recovery. The aim of the work is a comprehensive substantiation of the theoretical and methodological foundations and practical recommendations for improving human capital development management through the integration of modern HR technologies, specifically Learning Management Systems (LMS), gamification, and automated performance evaluation. The research employs a systematic approach to analyze HR technology domains and uses self-determination theory (SDT) to explain gamification’s effectiveness. Comparative and statistical analysis methods are used to identify the impact of digitalization on productivity, while economic-mathematical modeling is applied to the “360-degree” feedback and KPI mechanisms. The study systematizes the key domains of HR Tech, highlighting the role of AI-driven LMS in creating personalized “Lifelong Learning” trajectories. It explores the psychological impact of game mechanics (points, badges, leaderboards) on employee engagement and autonomy. Furthermore, the article details the automation of the “360-degree” assessment and continuous performance management, demonstrating how these tools minimize subjectivity and link professional development directly to career growth. Special attention is paid to the Ukrainian context, where SaaS solutions and cloud-based LMS help SMEs overcome infrastructural barriers such as blackouts and limited budgets. It is concluded that the synergy between human intelligence and AI-driven HR tools is essential for restoring Ukraine’s labor potential. The strategic focus must remain on digital literacy and adaptive management models to ensure long-term international competitiveness.
